India’s Infrastructure Paradox: So Many People. So Few Hands. “How can India possibly have a workforce shortage?” A fair question, especially from expat colleagues stepping onto project sites with aggressive EPC timelines. After all, we’re 1.4 billion strong. Yet the most common line I’ve heard on-site lately? “Sir, log nahi mil rahe.” (“Sir, we can’t find people.”) Over the past month, I’ve been on the ground across project sites—transmission corridors in Uttar Pradesh, semiconductor and power projects in Gujarat, substations and steel plants in Odisha. The journey culminated with blessings from Lord Jagannath, insights from our O&G clients and Town Halls at our hubs in Noida and Hyderabad. Incredible projects. Supportive clients. Brilliant teams simplifying complex builds. Truly grateful. Different sectors. Different regions. All valid perspectives. But one common thread: finding and retaining skilled hands is harder than ever. Why? 🔹 Too many projects, too fast—everyone’s pulling from the same overstretched workforce 🔹 Critical trades—welders, erection teams, shuttering crews are scarce and calling the shots 🔹 Wages are spiking—2X jumps in some trades. Not inflation but long-overdue correction 🔹 Source states like UP, Bihar, Bengal now offer local jobs. Migration isn’t as necessary or attractive 🔹 Experienced hands? Still flying to the Gulf and East Asia Add short-term contracts, weather, festivals and stalled sites—even well-planned projects become weekly firefights. So what’s the fix? 🛠️ Treat the workforce as partners—Fans, food and dignity aren’t perks. They’re expectations 🏗️ Go modular. Mechanise. De-risk execution from manpower shocks 💸 Fix payment systems—delays break trust. It’s that simple 🔁 Build for continuity—stability builds loyalty and sustains execution The industry isn’t making it easier. This is tough work—remote, high-pressure, far from glamorous. The trades that built India’s critical human infrastructure, factories, plants and grids now find fewer takers. Construction jobs remain physically demanding, low on recognition, mixed with uncertainty. Many bright engineers choose corporate or strategy roles over site work not from lack of intent but perhaps a lack of inspiration. As an industry, we need to ask: • Have we built leadership that makes site roles aspirational? • Do we celebrate execution success from the ground up? • Have we made the field a career and not just a posting? Meanwhile, transformation—digital, modular, green, SCM is accelerating but unevenly. Yet the moment demands speed, scale and predictability. Asking a lot? Perhaps. But necessary? Absolutely! India’s next $1 trillion infrastructure build won’t come down to how many people we have, it’ll depend on how many are skilled, aligned, enabled and willing to build with us. Miss that and the people paradox becomes the progress paradox.
