You bring up the (hopefully not so) secret ingredient: Authenticity. A common misconception I've seen so often is the notion that Employer Branding is external. It's quite the opposite: first and foremost the brand is formed internally. Nobody believes those fancy EB campaigns with shiny videos and bold statements. This impression gets shattered as soon as you sit in an interview in front of people who do not represent that image at all.
